Vibrations are generated using a device that stimulates the head similar to a handheld massager and is comfortable for the subject.The vibrations create internal tissue displacements of only a few microns, which can accurately reflect tissue stiffness- a potentially significant indicator of tissue health. MRE has become very p opular for studying fibrosis and cirrhosis, which drastically change the stiffness of the liver. However, since the brain is mechanically complex, with distinct structures exhibiting different elasticity and anisotropy, standard MRE has not been able to accurately measure mechanical properties. Previous studies have not been able to capture local mechanical values in the brain due to shortcomings in imaging technology, says Brad Sutton, a bioengineering professor at the University of Illinois at Urbana-Champaign. This has limited clinical studies that would target properties of a specific structure or region of the brain. To capture the local properties of the brain, higher-quality MRE images are needed that measure displacements in three dimensions, with high signal-to-noise ratios (SNR). To meet this challenge, Sutton and fellow professor John Georgiadis from the Department of Mechanical Science and Engineering at University of Illinois, Urbana-Champaign, along with graduate stude nt Curtis Johnson and professor Keith Paulsen from Dartmouth College, have developed an innovative brain MRE method that can measure the stiffness of brain tissue. This may lead to earlier detection of disease states in the future.Diffusion tensor imaging (DTI) tractography model of fiber directions helps to examine the connectivity of different regions in the brain. Image Digitalcommons.unl.eduResearch ParametersThe challenge in measuring local mechanical properties of brain tissue is developing an MRI acquisition scheme that captures high-fidelity MRE data during a comfortable and safe subject exam. Spatial entschlieung must be increased without compromising image acquisition speed or SNR, the hallmark of data quality. In the past, researchers have used very fast, single-shot acquisitions for brain MRE to minimize the necessary scan time, says Sutton. These acquisitions capture the entire image in a single pass, which is advantageous for many applications, although it has its draw backs. For high-resolution needs, these approaches suffer significantly and lead to poor data quality, which in turn makes the estimated stiffness unreliable, he says. Overcoming these limitations with standard techniques generally requires longer scan times, making them infeasible.Suttons new brain MRE sequence is based on multishot spiral imaging that draws on his previous experience with other brain-imaging applications. Spiral imaging is a popular, fast-imaging technique that is very flexible and allows researchers to tradeoff between resolution, SNR, and acquisition time for different needs. Spiral imaging is uniquely suited for MRE and we have been able to acquire high-quality datasets with improved spatial resolution, without a significant increase in scan time, says Sutton. To date, this acquisition is capable of generating brain MRE data at the highest-reported spatial resolution. This has enabled significant new findings about local mechanical properties of the brain.The m ethod was tested on a gelatin model to determine if the improved spatial resolution would play a role in estimating the properties of small, embedded inclusions. Measurements were also taken on the brains of healthy volunteers to investigate the mechanical properties of individual structures in the brain that have specific roles in brain function.Results and DiscussionThe research demonstrated that spatial resolution does play a significant role in characterizing local variations in viscoelastic properties. MRE stiffness maps successfully identified the inclusions in the gelatin model, and higher-resolution acquisitions were capable of more accurately estimating the true properties of the inclusions. Measurements on brains of subjects were able to identify specific white-matter structures, including the corpus callosum and corona radiata, as being stiffer than the surrounding brain tissue. This is a significant improvement over the lower-resolution MRE brain studies that only report volume averaged stiffness values.Our qualitative evidence shows that high-resolution MRE is capable of resolving local variations in tissue stiffness that correlate with the white matter structures in the brain, says Sutton. To our knowledge, no other reports delineating brain structures directly from MRE stiffness maps to this degree have been published. Future work will quantify the mechanical properties of individual structures in the white-matter architecture using this technique, and may bolster the clinical applicability of brain MRE.In the next few years we will hopefully have brain MRE adopted for a clinical setting, where it can be used to detect subtle changes in brain tissue in the early stages of disease, says Sutton. The gender wage gap is defined as “the difference between women’s and men’s average weekly full-time equivalent earnings, expressed as a percentage of men’s earnings.” Closing the gender wage gap has been on the minds of many people, both in positions of power and your average middle-of-the-road worker. In fact, the gender wage gap was first brought to the attention of the United States in 1963, when the Equal Pay Act was signed by President John F. Kennedy. While that was a good start- it raised a woman’s average earnings from 62% of a man’s to almost 80% by 2004- the goal has not yet been achieved. It was again brought up in 2009 when President Barack Obama signed the Lilly Ledbetter Fair Pay Act into law, which overturned the holding of the Supreme Court case Ledbetter v. Goodyear, which limited employees’ ability to sue for arguably inequitable pay decisions. Even after all of the work and the policies passed, women are still only earning 78 cents to the man’s dollar, on average. All of those statistics consider all lines of work in which both men and women are employed. How does the legal profession  hold up? The Legal Gender Wage Gap According to a study published on PayScale, legal occupations see some of the highest wage gaps not controlled by education or experience, some as high as 38.6 percent. While this looks and sounds like a catastrophic gap that may never close, there are some noticeable caveats to that statistic. First, while there are more women working in legal professions than men (at 68 percent), men dominate the higher-paying and higher-ranking legal jobs. In addition, this statistic includes legal support workers, such as paralegals and secretaries, which would give the statistics a certain skew, because these lower-status jobs are more likely to be filled by women. The wage gap in the legal industry, however, is a very real thing for women to consider. Here are the highlights concerning the wage gap among lawyers. Female Lawyers are Paid Less No Matter How Long or Hard They Work In a report released by Sky Analytics, a legal invoicing company, it was confirmed that women at law firms can work more hours and have more years of experience, but they are still earning less money than their male counterparts. This is in large part because they are billed at often significantly lower rates than men. The report also showed that women bill an average of 24 minutes more each day than men do. These statistics highlight the fact that while women work more, men still make more money. The Wage Gap among Equity Partners has Widened This may seem surprising since an increasing number of women (and men) are starting to speak out about the wage gap and the lack of females at the tops of firms and companies, but the wage gap of equity partners at law firms has widened. This is in large part because the number of female equity partners across law firms has barely increased in recent years, but is also showing the lack of pay increase that women get once they are at the top. Practice Area May Play a Role While many of the statistics about the wage gap in legal professions  are very discouraging, there is one aspect that may put some of it into perspective. Within the law, there are many different practice areas, and each has its own set of wage averages and male to female lawyer ratios. It appears that women more often end up practicing in areas such as employment law, family law, and some areas of property law, all of which have lower average salaries than many other male-dominated areas of law, such as MA, banking and finance, and commercial litigation. This may play a role in the statistics as a whole but does not change the fact that there is a gender wage gap within the legal profession. There are Organizations That Specifically Support Female Lawyers If there is one thing that is definitely helping women in their fight for equal pay within the legal community, it is the number of organizations that are specifically focused on furthering women in the law. Two organizations of note are the National Association of Women Lawyers and Ms. JD. Both of these organizations regularly address the issues and challenges involved in being a female lawyer, and both have programs that are meant to help women in the law succeed. Hopefully, this will help close the gender wage gap within the legal profession in the future and help women continue to advance to higher-status, higher-paid positions within law firms in the United States. Should You Move to a Different Professional Environment to Avoid the Gender Wage Gap in the Legal Profession? Unfortunately, the wage gap isn’t any better in other industries, so if you have a law degree and are thinking of switching to another field, don’t expect a big improvement. In fact, some industries have it even worse, and there isn’t a single industry where women make more money. Consider these other concerns with the gender wage gap before you take the leap and leave the legal field. Marriage and Children are Great for Men’s Careers, but Not for Women’s When men get married and have children, they are seen as stable and reliable- how could they not be, in the gendered standards of the present day? Because of their perceived reliability and stability, husbands and fathers in the workplace are more likely to be given pay raises and promotions. The opposite is true for women with children, married or unmarried. When a woman starts a family, she is more likely to be seen as unreliable, since “good mothers” cannot put their careers before their families. It is this kind of career double standard that is contributing to the overall average wage gap in the United States. Executive Positions See Larger Wage Gaps While there are some industries and companies where executives are under controlled compensation factors, there are many companies where the wages of the executives are not controlled in any way. In the controlled compensation situations, the wage gap between female and male executives is 6.1 percent. However, in the more common situations where compensation is not controlled, males make as much as 32.8 percent more than female executives. That is a striking difference and is not generally closed by work or educational experience. Some Industries Have Wage Gaps Worse than the National Average The industries that have consistently larger pay gaps between men and women are also (for the most part) the industries that are historically dominated by men. This includes such lines of work as mining, quarrying, and oil and gas extraction. When experience and degree level are taken into account, the pay gap in these industries is around 5.4 percent. However, when those factors are not accounted for, the pay gap is closer to 25 percent. In fact, the mining, oil, and gas industry has the largest controlled industry pay gap, and it doesn’t seem like it will be closing anytime soon. Women Peak Earlier In this case, peaking earlier is to a woman’s disadvantage. A recent study has found that men often continue earning raises and getting promotions until they are in their mid-50s, whereas women stop seeing pay increases between the ages of 35 and 40. Not only that, but the median salaries for those ages are $75,000 for men and $49,000 for women- that is a big difference when it comes to earning the maximum salary possible.? Women of Color Have It Worst Not only is there a pay gap between women of color and men of color, but there is also a pay gap between women of color and white women. This means that, statistically, women of color earn the lowest wages of anyone in the workforce.? We thought that was our responsibility as founders - setting strategy, making calls, solving problems. Especially early on, we were constantly iterating our products, testing new ideas, adding features, adjusting presentation â€" making important decisions and pivots affecting strategy and scope, literally behind closed doors.But right from the jump, these “closed door” decisions, big and small, generally resulted in team pushback. We found people were getting frustrated â€" especially after multiple iterations and testing cycles â€" and we started getting into some pretty fiery disagreements.In time, we realized the reason this was happening was because our team didn’t understand the “why” informing the decisions we made. They didn’t get how the decisions came into fruition. They thought we were doing some of these things for no real, logical reason. As a result, they didn’t believe in them. Looking back, who wouldn’t push back after being told to change something multiple times without a logical explanation why?The truth is, being a founder isn’t just about making the right decisionsYour job as a founder is to make important decisions while ensuring the people who work for you understand the data, strategy, and reasoning informing your logic. This understanding is critical to fostering motivation and team buy-in â€" and, ultimately, it’s just as important as the decision itself.This is a lesson we had to learn the hard way, through team frustrations and totally preventable misalignments.But for Dennis and I, internalizing this fact was a total game changer. We adjusted our decision-making processes to make them more transparent and to even, at times, actively involve and call for team input. As soon as we increase d transparency, the pushback nearly evaporated, company morale significantly improved, and the products we put out into the world increased in quality.So how do you involve your teams in your decision-making processes and ensure they’re transparent?This will ultimately look different for every company, but Dennis and I find that when it comes to Roadmap Planning, in particular â€" a process in which lots of big decisions are being made about the future of our product â€" it’s useful to involve and get input from your team on the front end. This is the scenario I was referring to where we like to actively solicit team ideas and feedback. This is one of the major times when your team members of all levels can make a genuine impact and actively get involved.However, opening up the decision-making process without a clear structure and process can quickly become a mess (you should have seen our first attempt at this). To ensure the process runs smoothly, we now start by approaching t eam leads and asking them if they (or anybody on their team) have any feature ideas they’d like to see make it into a future product release. If they do, then we ask those leads to submit ideas in an Excel spreadsheet. We do this so we have an organized list of ideas instead of random thoughts thrown our way piecemeal through email, Slack, or, worst of all, “brainstorming” meetings.Those ideas are then peer-rated based on: Business Value Design Cost Engineering Cost A major element of the cost side of the equation is whether or not the proposal can be developed in parallel with other proposals, or if it’s something that needs to be run sequentially and could bottleneck other progress.We found it extremely beneficial to get everybody on the team in the habit of thinking in terms of business value, as opposed to simply suggesting things they think might be “cool” to add.Having everybody on the team (at every level) aligned and optimizing for the business value and success of the studio was a huge turning point for us as a team. This was one of the most beneficial and important side effects stemming from the increased transparency in our processes.The peer-rating part of the process is equally crucial. It encourages honest and intelligent conversation, through which the best solution or decision usually becomes apparent. Especially when going through many new proposals from multiple people across the team, I’ve found that peer feedback is m ore powerful than that which comes only from “the boss.” At the end, the spreadsheet looks like something of a leaderboard, at the top of which the most valuable cost-adjusted ideas sit. Dennis and I ultimately still make the final decision - and that is something communicated to the team upfront - but the ideas atop this leaderboard help us make more informed and potentially valuable choices so far as direction and strategy.Of course, we’re hardly perfect, and this process doesn’t always work out exactly the way we want it to. But what we’ve found is, not only does this strategy generally help us make better decisions, but team members appreciate being involved in decisions and feeling like their voices are being heard. That’s one big reason why many people on our team joined an early-stage startup in the first place, after all.Do we abide by this sort of highly democratized process in every decision we make? No.It doesn’t make sense to with smaller decisions â€" th at would be a waste of resources. And it’s also unwise to make giant, direction-changing decisions so democratically. Your team will understand this.But when you do make decisions on your own, there are three components of this larger decision-making process that you should deeply think through and be ready to explain if somebody on your team pushes back.1. The cause of the decision. This is the catalyst or reason accounting for why this decision needed to be made.2. The process. What system or framework did you use to evaluate the variety of potential solutions or directions?3. The execution. Finally, you have to flesh out exactly how the decision will be implemented in practice, step by step.Of all three components, by far the most important one to communicate effectively and confidently to your team is execution. Your team needs to see that regardless of the decision being made - and whether they agree with it or not - there is a clear plan in place for how it will be impleme nted. And one thing is increasingly certain: If you want to get ahead in your profession - and in business, generally - you need to master an array of communication skills, such as public speaking. “The difference between being comfortable or not comfortable with public speaking is the difference between being a leader versus a contributor,” says Ryan Sutton, a Boston-based Robert Half district president  who regularly speaks to groups and appears on television news programs. Internal auditors are one group feeling the pressure to refine their public speaking abilities since they are collaborating more closely with the business than ever before. In Protiviti’s latest Internal Audit Capabilities and Needs Survey, respondents ranked public speaking second among the top five personal skills and capabilities that internal auditors need to improve. However, interestingly, according to the findings of the latest Global Internal Audit Common Body of Knowledge (CBOK) study, administered through The IIA Research Foundation (IIARF), many internal auditors are confident that they are competent in soft skills like communication. But competency aside, what if you loathe - or even fear - public speaking? How do you build your confidence? Don’t make your job more difficult Sutton says the key to feeling comfortable when speaking in public is preparation. Keeping things as simple as possible can help tremendously, as well. For example, if you’re presenting a deck of slides, don’t try to walk your audience through each slide point by point, Sutton recommends. Trying to retain and then deliver all of the information in a slideshow is just too overwhelming - for you, and the audience. “It gets very dry and becomes a data dump,” he explains. Instead, create a bullet-point outline of the main things you want to cover on the subject and that you would like your audience to take away from the discussion. “That way, you’re presenting the topic,” Sutton says. “The deck is a reference to your presentation versus being your presentation.” The outline you develop also should serve as a guide for the stories, analogies and metaphors you’re going to share with the audience. “It’s important to make sure you tie technical data and stories to how it impacts people,” Sutton says. KYM (know your material) Of course, it’s normal to be nervous when you’re giving a presentation or speech. But knowing the material really well can go a long way toward building your confidence, and improving your odds of delivering a compelling performance. Dan DeNisco, a senior vice president with Robert Half Management Resources in Florida, says that when he was a CPA, public speaking was not his forte. He learned that the hard way when he gave a talk about a technical issue that he wasn’t familiar enough with. The end result: He felt embarrassed - and even more fearful about speaking in public. According to DeNisco, a  Dale Carnegie  leadership course is what set him on a new path to public speaking success. The class emphasized knowing the material and practicing the delivery of it. Not only did this process help DeNisco improve his skills, he says he is now a “ham” who loves being on stage. “My advice would be if you do have anxiety or you are not very good at public speaking, invest in yourself and take a public speaking course,” he says. DeNisco offers a final tip to nervous speakers who want to boost their confidence: “If you have friends in the audience, focus on them and make eye contact.” And if you don’t have the advantage of “knowing the room,” he recommends that you arrive early to your speaking engagement so you can mingle and make connections with audience members. Then, progress to: What would your most respected critic say of your strengths, areas for development, and future potential in your field? Likewise, gauge the individuals understanding of his current position: How many employees does your company have? Whats your organizations annual revenue base? How is your department structured in terms of reporting relationships? And dont forget the obvious: How exactly does your company make money, and what are its two biggest expenses? Depending on the level of candidate youre interviewing, their responses can provide excellent insights into their level of business acumen and self-awareness. Look for Compatibility, not Just Likeability We all tend to hire in our own image, but look beyond immediate chemistry by asking questions like: How many hours a day do you find it necessary to work in order to get your job done? How sensitive are you to accepting constructive criticism? Describe the pace that you typically work in the office moderate, fast, or hair-on-fire? How much structure, direction, and feedback do you generally prefer on a day-to-day basis? Do you generally ask for permission or forgiveness when making decisions? A natural follow-up to this initial question might be: Tell me about a time when you may not have erred on the side of caution when you should have. After all, unless youre focusing on matching the individuals personal style to your departments corporate culture, you may end up with someone who can do the job technically but whos totally out of sync with the rest of your team. Assess the Candidates Desire Factor Theres no excuse for candidates not having researched your company, its achievements, competitors, and challenges prior to an interview. Still, some will go out of their way to articulate their understanding of who you are and why theyre so excited about joining your firm. Try questions like these to isolate those who are hungriest for the opportunity that you offer: Why would you want to work here, and what do you know about our organization? What makes us stand out in your mind from our competitors? If you were to accept this position with us today, how would you explain that to a prospective employer five years from now? In other words, how would this role with our company provide a link to your future career progression? Assess your Role in the Interview The key to a good interview will always lie in your ability to avoid common hiring mistakes and assess potential talentin the interview process. But keep in mind that more new hires fail due to personality-culture mismatch than technical skills mismatch, so keep a keen eye out for compatible stylesin terms of communication, pace, constructive criticism, and work hour commitments in candidates responses. Finally, when youre figuring out how to interview, make sure youre following the 8020 paradigm (interview candidates, then educate them) so that the candidate speaks for 80% of the time at the beginning of the interview, and you speak for 20% of the time after youve completed your initial round of interview question;always be willing to offer a good amount of career advice and direction.
